Pengaruh Niat Untuk Berhenti Terhadap Lesu Upaya dalam Kalangan Anggota Bomba di Malaysia

Abstract


Lesu upaya boleh memberikan kesan negatif kepada prestasi pekerja dan produktiviti organisasi. Kajian terdahulu menunjukkan bahawa lesu upaya merupakan antara punca utama yang mendorong pekerja untuk berhenti. Walau bagaimanapun, kesan niat untuk berhenti terhadap lesu upaya masih belum dikaji sepenuhnya. Justeru, kajian ini dijalankan untuk mengkaji peranan niat untuk berhenti dalam meramal lesu upaya. Secara khususnya, kajian ini menghipotesiskan wujudnya hubungan langsung antara niat untuk berhenti dan lesu upaya beserta dimensinya yang terdiri daripada keletihan emosi, depersonalisasi, dan pencapaian peribadi. Data kajian ini dikumpul daripada 234 anggota bomba di Malaysia menggunakan soal selidik. Seterusnya, hipotesis kajian diuji menerusi kaedah analisis inferensi menggunakan Partial Least Square-Structural Equation Modelling (PLS-SEM). Dapatan kajian ini menunjukkan bahawa niat untuk berhenti secara signifikan mempengaruhi lesu upaya, keletihan emosi, depersonalisasi, dan pencapaian peribadi. Selaras dengan Model Proses Berhenti Kerja, dapatan kajian ini menyumbang kepada literatur dengan membuktikan bahawa niat untuk berhenti merupakan peramal lesu upaya dan dimensinya. Secara praktikalnya, kajian ini menyarankan kepada organisasi untuk memperkasakan program intervensi seperti penyeliaan yang efektif dan perkhidmatan sokongan psikologi bagi meminimumkan niat untuk berhenti serta menangani lesu upaya di tempat kerja. Inisiatif ini bukan sahaja dapat membantu organisasi dalam mengekalkan bakat terbaik, bahkan isu stres dan kesihatan mental juga dapat diminimumkan.
